Leadership scolaire
Le "School leadership" ou leadership scolaire s'intéresse au réseau d'apprentissage dans un contexte de formation au sens large. Il n'intègre pas uniquement les établissements scolaires mais toutes les formes organisationnelles de l'apprentissage (comme la formation inter entreprises pour adultes). Il se préoccupe du comment et du pourquoi de l'apprentissage, ainsi que du contenu ontologique de l'apprentissage (qu'est-ce que l'apprentissage ?). Qui réalise l'apprentissage n'est que conditionnel au milieu dans lequel ceux qui enseignent, ceux qui sont leaders, et ceux qui gèrent sont eux-mêmes des apprenants exemplaires.
Définition du leadership scolaire
Le leadership scolaire est concerné principalement par les processus cognitifs des apprenants et des enseignants ainsi que sur les valeurs des dirigeants (Leadership fondé sur les valeurs) et sur les dimensions éthiques du leadership scolaire.
Selon les résultats de certaines études[1], quatre catégories de valeurs sont concevables :
- Les valeurs humaines (par exemple, la liberté, le bonheur, la survie)
- Les valeurs morales générales (l'équité, les soins, le courage)
- Les valeurs professionnelles (par exemple, les responsabilités de rôle, les conséquences pour les étudiants)
- Les valeurs politiques (la participation, le partage, la loyauté) et sociales (la solidarité, l'équité)
Les leaders scolaires auraient plutôt tendance à privilégier, dans leur prise de décision, les valeurs humaines fondamentales et les valeurs professionnelles.
Le leadership, dans un contexte scolaire, est plus difficile à définir que dans certains autres contextes institutionnels, car les leaders scolaires sont responsables non seulement des adultes enseignants, mais aussi des enfants, ainsi que des relations avec les parents et la collectivité. Ils sont tenus de répondre à une variété (et souvent une variété contradictoire) d'attentes au sujet de leurs comportements, de leurs relations, de leur modélisation s'étendant au-delà de leur contexte de travail à leur vie privée et aux affiliations personnelles.
La délégation (leadership délégué) d'une grande partie de l'activité du leadership scolaire directement aux enseignants provoque, dans la plupart des cas, une influence positive sur l'efficacité des enseignants et sur l'engagement des élèves. Il existe une relation positive entre le changement organisationnel et les formes distribuées du leadership en milieu scolaire. Le leadership partagé joue également un rôle important en termes de renforcement des communautés professionnelles d'apprentissage dans les écoles. L'extension de la responsabilité du leadership au-delà de la direction d'école est un levier important pour le développement efficace de l'apprentissage professionnelle. Le recrutement et la rétention du personnel est une tâche essentielle du leadership scolaire surtout dans des circonstances difficiles. Il s'agit d'une fonction clé de tous les leaders engagés dans l'amélioration de l'école. Trouver les enseignants qui ont de l'intérêt pour la mission pédagogique et la capacité de poursuivre les efforts de l'école fait partie de l'objectif du leadership scolaire.
Le leadership est un thème de la plus haute priorité pour de nombreuses personnes concernées par l'éducation, pas seulement pour les réformistes de l'Éducation nationale. Le public croit que les écoles ont besoin de plus en plus de leadership. Rien d'étonnant, alors, qu'il y ait un tas d'adjectifs et de noms associés au leadership scolaire : le leadership pédagogique (educational leadership ou instructional leadership, leadership des inspecteurs pédagogiques), le leadership de la direction d'école (principal leadership), leadership des enseignants (Teacher leadership), leadership des étudiants, apprentissage du leadership...
Le leadership scolaire comprend à la fois des fonctions traditionnelles de l'école telles que l'évaluation des enseignants, la budgétisation, la planification des heures de classes, la maintenance des installations avec également une forte implication des aspects spécifiques de l'enseignement et de l'apprentissage.
Un leadership indirect
Les leaders ont potentiellement une relation ou une influence directe sur les "suiveurs". Or, dans le secteur scolaire, il existe un certain nombre de variables qui servent de modérateurs et d'intermédiaires, qui, à leur tour, ont une influence directe sur l'apprentissage des élèves, ainsi que sur le leadership lui-même. Il est donc communément admis que les effets du leadership sur l'apprentissage des élèves sont en grande partie indirects. Ceci est bien évidemment le cas pour les sources de leadership en dehors de la salle de classe : les chefs d'établissement, les inspecteurs pédagogiques, les recteurs d'académie, les ministres, les secrétaires, les parents et tous les partenaires de différentes sortes.
Pour que ces sources de leadership puissent influer sur les résultats des élèves, elles doivent faire preuve d'une certaine forme d'influence positive sur le travail d'autres collègues, en particulier les enseignants, ainsi que sur l'état des conditions ou des caractéristiques de l'organisation clés (culture d'apprentissage de l'école, par exemple) qui ont une influence directe sur les élèves.
Les conversations familiales jouent un rôle considérable sur le leadership scolaire indirect. En effet, dans les familles où le capital humain est plus élevé que la moyenne, les résultats scolaires des enfants sont plus élevés. Les conversations de la famille aident souvent les enfants à acquérir des compétences cognitives et sociales. Le mode de consommation des émissions télévisuelles ou des réseaux sociaux a un effet également indirect sur l'émergence et la stabilité des normes sociales et culturelles favorables ou non au succès scolaire. En somme, les étudiants qui reçoivent plus de ressources de leadership scolaire (direct ou indirect) de la part de leur famille ont plus d'opportunités d'apprentissage. Cependant, cet apport n'est pas suffisant sans des qualités de curiosité épistémique car ces opportunités doivent émerger grâce à un état de vigilance afin de capitaliser leur savoir et afin de compléter leur apprentissage de façon réussie.
Le leadership étudiant
Alors que beaucoup d'écrits furent publiés sur le leadership de l'enseignant, peu de choses furent présentées du point de vue du leadership de l'élève ou de l'étudiant. Trois types de recherche ont montré l'importance du leadership étudiant. La première typologie tient compte du leadership en situation d'apprenant : le travail en équipe, les compétences professionnelles et l'apprentissage continu durant sa vie. À ces messages implicites du leadership s'est greffée une notion plus traditionnelle du leadership profondément enracinée dans l'éthos de l'école publique. L'école "républicaine" prépare les jeunes gens dans des rôles de leadership dans l'industrie, la finance, le clergé, l'armée et l'éducation. Par contre, ces formes de leadership estudiantin ont une forte contenance hiérarchique. Elles négligent une troisième typologie axée sur les rôles modernes de leadership étudiant dans les conseils scolaires, dans les productions théâtrales et musicales, dans les journaux scolaires, dans la conception et la production des sites Web, dans les activités parascolaires, les initiatives communautaires, le soutien aux études, les sports d'équipe. Toutes ces actions représentent des opportunités hors du cadre de l'école traditionnelle. Cependant, de nombreuses écoles prennent en compte maintenant les actions des étudiants et des élèves dans la gestion de la classe, les stratégies d'enseignement et d'apprentissage, l'évaluation et l'auto-évaluation pour que les étudiants jouent aussi un rôle de leadership plus important.
Les éducateurs sont mis au défi de répondre aux besoins actuels des élèves ainsi que de préparer les étudiants pour les années et décennies à venir. Ils doivent répondre à ce défi d'abord avec une vision, une image de l'avenir pour lequel les étudiants, les enseignants, les administrateurs, les parents et les membres de la communauté sont disposés à coopérer. Ils veillent à sa réalisation en permanence en collaboration avec d'autres leaders collaboratifs de développer une vision partagée. Quand les éducateurs investissent du temps et de l'énergie à développer une vision et de préparer un énoncé écrit de cette vision, ils sont des leaders visionnaires qui fournissent une image inspirante de l'avenir pour eux-mêmes, leurs collègues, les électeurs, et surtout leurs élèves. Les leaders visionnaires de l'enseignement ont une image claire de ce qu'ils veulent accomplir. La prise de sens (signification) est importante pour le travail de l'école et ceci leur permet de motiver et de responsabiliser le personnel pour contribuer à la réalisation de leur vision.
